Dans un contexte d’essor économique remarquable, les entreprises Vietnamiennes, dans certains secteurs, connaissent des difficultés pour fidéliser leurs travailleurs les plus qualifiés. Dans un contexte de « guerre des talents » les salaires des cadres connaissent une forte croissance en particulier au Vietnam. Selon une étude de la société de conseil Hay Group auprès des services des ressources humaines de 20.000 grandes entreprises, en Asie, les salaires augmenteront en moyenne de 7,5%, avec des hausses de seulement 2% au Japon, de 5,3% en Corée du sud de 9,5% en Chine et de 12,8% au Vietnam. Par comparaison, les salaires des cadres vont augmenter de 2,5% en France l'an prochain, plus de cinq fois moins vite qu’au Vietnam (Communiqué du 11/12/2012). Confrontées à cette inflation salariale, les entreprises s’interrogent sur les actions de fidélisation à mettre en œuvre. L’objet de cette recherche est donc d’identifier les déterminants de l’intention de départ de ces salariés afin de permettre aux entreprises de développer des pratiques de fidélisation. Les enjeux managériaux sont particulièrement importants pour les entreprises du secteur financier qui ont des besoins considérables de cadres qualifiés. Notre recherche prolonge les travaux réalisés en France sur les intentions de départ, notamment ceux fondateurs de Jean-Pierre Neveu (1993S), et ceux sur les jeunes cadres de Serge Perrot ou de Rodolphe Colle ou d’autres classes d’âge (Christin, 2008) et enfin ceux réalisés au Maroc (Diwany, 2008) et ceux sur la fidélité organisationnelle (Swalhi, 2010). In a context of remarkable economic growth, the Vietnamese companies in some sectors are struggling to retain their most skilled workers. In a context of \"war for talent\" executive salaries experiencing strong growth particularly in Vietnam. A study by the consulting firm Hay Group from Human Resources Services 20,000 large companies in Asia, wages increase by an average of 7.5%, with increases of only 2 % in Japan, 5.3% south Korea 9.5% in China and 12.8% in Vietnam. By comparison, management salaries will increase by 2.5% in France next year, more than five times slower than Vietnam (Press release 11/12/2012). Faced with this wage inflation, companies are questioning the loyalty actions to implement. The purpose of this research is to identify the determinants of intention to depart from these salaries to enable companies to develop retention practices. Managerial issues are particularly important for financial firms that have considerable need for skilled managers. Our research extends the work done in France on the original intentions, including founders Jean -Pierre Neveu (1993S), and those young executives Serge Perrot or Rodolphe Paste or other classes (Christin, 2008) and finally those made ​​in Morocco (Diwany, 2008) and those on organizational loyalty (Swalhi, 2010).
